About IndySchool Consultancy
Our Vision
To make leadership search what it should be: a strategic, risk-mitigating transition discipline, not a transactional hiring exercise.
A leadership transition is among the highest-stakes decisions a school will ever make. It deserves expertise, clarity, and disciplined strategy.
IndySchool Consultancy is a boutique leadership search firm built by former Heads of School, for schools navigating those transitions. We present a focused slate of deeply aligned candidates, reduce the burden on search committees, and mitigate the costly risk of a mis-hire. Our aim is to be the most trusted leadership transition partner in independent education — measured not by search volume, but by how long the leaders we place stay, and how well they lead.

What Sets Us Apart
Search as strategy, not administration
We treat every engagement as a leadership transition, not a staffing exercise. Before a single candidate is introduced, we help schools clarify governance readiness, role sustainability, cultural reality, and leadership expectations. Done well, a search strengthens the institution instead of exposing its fault lines. We work upstream of urgency — through readiness assessments and discovery, before pressure forces decisions.
Value Delivered:
Better alignment, faster decisions, and leaders who succeed long term
5–6 candidates, not 15
We deliver a focused pool of five or six deeply vetted, mission-aligned candidates rather than overwhelming a committee with twelve to fifteen semifinalists. Our slates are smaller because they are stronger. Precision reduces decision fatigue, accelerates consensus, and lowers the risk of misalignment — the most expensive failure a school can experience. We identify misalignment early, through competency-based discovery and cultural diagnostics, not after a hire is made.
Value Delivered:
Clarity, higher confidence at every stage, and protection against costly turnover.
Practitioners, not process managers
Our Consultants are former Heads of School, not career recruiters. We understand governance dynamics, faculty culture, enrollment pressure, financial stewardship, crisis leadership, and the board–head relationship because we have lived them. That lived leadership intelligence cannot be replicated by firms built around process administration.
Value Delivered:
Boards receive seasoned judgment, not scripted process.
Senior advisors, start to finish
Schools work directly with senior advisors throughout the search. No rotating teams, no junior associates, no handoff, no confusion about who is responsible. You know exactly who is leading your search from the first conversation to the first day of school.
Value Delivered:
Clear communication, less burden on school leaders, a calmer search.
Governance and culture literacy
We read schools accurately. We help boards understand what candidates will see, feel, and question — and we help candidates understand what success will actually require. We also name the hidden costs of a search out loud: opportunity cost, administrative burden, committee fatigue, misalignment risk. The question isn't only whom to hire. It's how to protect the school's time, energy, and money along the way.
Value Delivered:
A financially and strategically responsible approach to leadership hiring.
National reach, niche fluency
We combine national search capability with deep expertise in the communities where cultural nuance decides who succeeds: boarding schools, Montessori schools, Catholic and Episcopal schools, all-girls schools, and international contexts We use modern research tools and AI-enabled sourcing to widen the field — and human judgment to narrow it. Technology supports expertise. It never substitutes for it.
Value Delivered:
Broader reach without sacrificing cultural fit.
Meet our Founder
Tim Viands
Tim has spent more than two decades in independent schools as a teacher, administrator, and Head of School. He has built innovative learning models in day and boarding schools across the U.S. and worked extensively in international education. Along the way he developed Competency Based Hiring and the d4 approach to strategic planning.
He founded IndySchool Consultancy because the way schools hire their leaders is broken — tenures are shortening, departures are abrupt, and search firms too often hand a committee fifteen résumés and call it a slate. ISC's model is built directly out of the frustrations Tim and countless heads of school experienced on the other side of the table.
